Evaluación de indicadores de género a nivel ejecutivo: una propuesta metodológica

Resumen
La presente tesis tiene como objetivo plantear una propuesta metodológica para la
elaboración de un ranking que evalue indicadores de género en las empresas, la cual permitirá
mostrar la situación actual de cada organización con respecto a la equidad de género. Para
ello, se realizó una investigación con un enfoque cuantitativo, la cual fue aplicada, mediante
el uso de encuestas, a trece representantes del área de recursos humanos de empresas con
sede en Perú, pertenecientes a los diferentes sectores económicos del país. Se revisaron los
aspectos principales en cuanto a la equidad de género, los indicadores de equidad de género
de los rankings existentes y las iniciativas de equidad de género en el Perú y en el mundo,
tras lo cual se establecieron los cinco pilares que integran esta propuesta: (a) participación
laboral, (b) línea de carrera, (c) proceso de selección, (d) beneficios y accesos y (e) salario.
Asimismo, se consultaron los datos históricos necesarios para asignar pesos a cada pilar, lo
que permitió llevar a cabo el trabajo de campo de la presente investigación.
Los resultados obtenidos demostraron que la propuesta metodológica para la
elaboración de un ranking que evalue indicadores de género en las empresas evalúa y ordena
a las empresas que colaboraron en la investigación, de acuerdo con el puntaje adquirido de la
evaluación, indicando la gestión de cada empresa para cada pilar del ranking. Del total de
empresas participantes, solo once de ellas obtuvo la puntuación de una gestión aceptable en
relación con la equidad de género. Asimismo, se evidenció que todas se encontraban sobre el
50 % de cumplimientos dentro de los pilares indicados. En definitiva, se recomienda que las
organizaciones desarrollen un plan de trabajo en función de los resultados obtenidos por el
ranking, el cual les permitirá medir, comparar y mejorar su gestión en relación con cada pilar,
con el fin de garantizar y promover la equidad de género en sus empresas
The objective of this thesis is to propose a methodological proposal for the development of a ranking that evaluates gender indicators in companies, which allows to show the real situation of each organization with respect to gender equality. For this, a research was carried out with a quantitative approach, which was applied, through the use of surveys, to the representatives of the human resources area of companies based in Peru, belonging to the different economic sectors of the country. The main aspects were reviewed in terms of gender equality, gender equality indicators of existing rankings and gender equality initiatives in Peru and the world, for which the five pillars that make up this proposal were established : (a) labor participation, (b) career line, (c) selection process, (d) benefits and access, and (e) salary. Likewise, the necessary data were consulted to assign weights to each one, which allowed carrying out the fieldwork of the present investigation. The results obtained showed that the methodological proposal for the elaboration of a ranking that evaluates the indicators of gender in the companies evaluates and orders the companies that collaborated in the investigation, according to the acquired score of the evaluation, indicating the management of each company for each pillar of the ranking. Of the total number of participating companies, only once did they obtain an acceptable score in relation to gender equality. Likewise, it was evident that all were over 50% compliance within the indicated pillars. In short, it is recommended that organizations develop a work plan based on the results obtained by the ranking, which allows them to measure, compare and improve their management in relation to each problem, in order to guarantee and promote the equity of gender in their companies
