El conflicto de roles: la batalla silenciosa de los teletrabajadores

Resumen
El conflicto de roles es la ocurrencia de dos o más presiones simultáneas en el titular del rol, de
tal manera que el cumplimiento de una dificultará el cumplimiento de otra. Aquello, fue un
fenómeno creciente en los teletrabajores durante la pandemia de COVID-19, en donde, debido
al confinamiento, las obligaciones extralaborales se llevaron a cabo dentro del hogar; es decir,
en un solo espacio. Por lo que, la presente investigación busca explorar el conflicto de roles en
trabajadores bajo la modalidad de trabajo remoto con hijos en edad escolar de Lima
Metropolitana, a fin de identificar los factores que influyen en el conflicto. Para ello, se utilizó
una entrevista semiestructurada con alternativas de respuesta abierta en 10 teletrabajadores.
Para el análisis de la información empleó la técnica de análisis de contenido. Los resultados
evidenciaron 2 categorías en relación al conflicto de roles y las demandas que influyen en el
incremento del conflicto: (1) factores laborales que influyen en los conflictos de roles y (2)
factores personales que influyen en los conflictos de roles. Se destaca a partir de los hallazgos
la necesidad de integrar los roles del teletrabajador a partir de la comprensión del líder, la
flexibilidad en la modalidad de trabajo y horario.
Role conflict is the occurrence of two or more simultaneous pressures on the role holder, such that the fulfillment of one will make it difficult to fulfill the other. That is a contemporary and growing phenomenon in teleworkers during the COVID-19 pandemic, where, due to confinement, extra-work obligations were carried out within the home: in a single space. The present study, from a qualitative approach, aimed to explore the conflict of roles in teleworkers under the remote work modality with school-age children in Metropolitan Lima, in order to identify the factors that influence the conflict a semi-structured interview was applied to 10 workers from metropolitan Lima who have school-age children and perform their professional role through teleworking. The main results showed 2 categories in relation to role conflict and the demands that influence the increase in conflict. The first category is work factors that influence role conflict. The second category is the personal factors that influence role conflicts. The research proposes, based on the results, a need to integrate the roles of the teleworker based on the support of the organization and flexibility in the work modality and schedule.
