Percepciones y autopercepciones de los docentes de una universidad de música sobre el cambio organizacional a partir del mercado laboral musical

Resumen
El presente trabajo buscó responder al problema de investigación ¿cuáles son las
percepciones y autopercepciones de los docentes de una universidad de música
sobre el cambio organizacional a partir de las demandas del mercado laboral
musical? El estudio se realizó desde un enfoque cualitativo y se empleó el método
de estudio de caso. Se propuso como objetivo general analizar las percepciones y
autopercepciones de los docentes sobre el cambio organizacional a partir de las
demandas del mercado laboral musical, y tres objetivos específicos donde se
describió el cambio en la universidad desde los factores del mercado y la capacidad
de promoverlo. La información se recogió a través del análisis documental y la
entrevista semiestructurada a tres docentes que también ejercieron cargos
directivos. Las conclusiones destacan la evidencia de cambios significativos,
principalmente impulsados por el proceso de licenciamiento universitario, el cual
obliga a la institución a ajustarse a demandas externas, incluyendo las del mercado
laboral musical; además se percibieron cambios relacionados a factores del
mercado laboral, como la adecuación de nuevos cursos a la malla curricular,
apertura hacia la música popular y tradicional, un estudio de mercado, innovaciones
tecnológicas, mejoras en las prácticas pre profesionales, avances en la autogestión
de los estudiantes y egresados, entre otros. Sin embargo, el mercado todavía es
percibido como un sector complejo, al que la universidad busca adaptarse. A su
vez, la cultura interna de la institución es dinámica y abierta al cambio. Se
identificaron problemas de comunicación entre directivos y trabajadores, pero
también notables capacidades de trabajo y organización de los docentes. El estudio
se adhiere a la línea de investigación de Organizaciones Educativas de la Maestría
en Educación de la Pontificia Universidad Católica del Perú, en la mención de
Gestión de la Educación.
This study sought to answer the research problem: what are the perceptions and self-perceptions of teachers at a music university about Organizational Change in response to the demands of the music labor market? The investigation was conducted using a qualitative approach and the case study method was employed. The general objective was to analyze the perceptions and self-perceptions of teachers about Organizational Change based on the demands of the music labor market, and three specific objectives where the change in the university was described based on market factors and the capacity to promote it. The information was collected through documentary analysis and semi-structured interviews with three teachers who also held leading positions. The conclusions emphasize the evidence of significant changes, mainly driven by the university licensing process, which forces the institution to adjust to external demands, including those of the music labor market; furthermore, changes related to labor market factors were perceived, such as the adaptation of new courses to the curriculum, openness towards popular and traditional music, a market study, technological innovations, improvements in pre-professional practices, advances in the self-management of students and graduates, among others. However, the market is still perceived as a complex sector, to which the university seeks to adapt. At the same time, the internal culture of the institution is dynamic and open to change. Communication problems between management and staff were identified, but also remarkable work and organizational skills of the teaching staff. The study adheres to the research line of Educational Organizations of the Master's Degree in Education of the Pontificia Universidad Católica del Perú, in the mention of Educational Management.
