Correlatos socio-psicológicos de la satisfacción laboral en una empresa privada del sector construcción

Abstract
El presente estudio tiene como objetivo conocer, describir y analizar las relaciones existentes entre la Satisfacción Laboral (SL) percibida por los empleados de una empresa privada del rubro construcción (n=261), con las variables socio-psicológicas estudiadas (indicadores sociodemográficos y organizacionales) y ciertos rasgos de personalidad articulados en el constructo denominado Núcleo de las Auto-evaluaciones (CSE). Se correlacionaron las puntuaciones de la SL (Price, 1997) con las de la escala CSE (Judge, Erez, Bono & Thoresen, 2003). Al mismo tiempo se buscó precisar la asociación de las mismas respecto a las variables sociodemográficas y organizacionales seleccionadas. El estudio reveló que la experiencia del trabajador suscitada en la interacción con su medio organizacional (SL), se encuentra relacionada con las autoevaluaciones acerca de sí mismo y de su entorno (CSE); confirmándose en estudios previos (Judge, et al 1998, 2005; Timothy et al, 2000; Alarco, 2010). De la misma manera éstas variables se encontraron asociadas a ciertos indicadores sociodemográficas (edad, estado civil y número de dependientes) y organizacionales (sueldo y categoría jerárquica). Estos hallazgos se orientan a subsanar ciertas carencias evidenciadas al existir pocos estudios enfocados hacia el rubro construcción, importante por su elevado crecimiento, alta demanda y presencia de recursos humanos para quienes los hallazgos de la presente investigación podrían constituirse en un aporte.

This project intends to describe and analyze the relationship between “Job Satisfaction”, perceived by employees of a private building company (n = 261), with the socio-psychological variables that were studied, which includes some personality traits (Core Self-evaluations), socio-demographic and organizational variables. Were correlated the scores of “Job Satisfaction” experienced by employees (Price, 1997) and Core Self-evaluations (Judge et al, 2003). It was also analyzed the association of these variables with the socio-demographic and organizational indicators, selected for this research. Findings show that workers experience when interacting with their organizational environment (Job Satisfaction) is related to their own Self-evaluations and also associated to the judge they elaborate in relation to their environment (Core Self-evaluations); reported in previous studies (Judge, et al 1998, 2005; Timothy et al, 2000; Alarco, 2010). In the same line, these variables are associated with socio-demographic (age, marital status and number of dependents) and organizational indicators (salary and hierarchical category). These findings are relevant due to the fact that there is a lack of focused studies on the building field, which nowadays in Peru are of paramount importance for its high growth, demand and human resources presence to whom the present research findings could be relevant.
