El aprendizaje organizacional en una escuela de gestión privada de Ventanilla en tiempos de pandemia

Abstract
La presente investigación se centra en el aprendizaje organizacional como un
aspecto esencial para que las organizaciones no solo subsistan; sino que
continúen progresando en un entorno cada vez más competitivo y en constante
cambio. El objetivo general fue analizar cómo se presenta el aprendizaje
organizacional en una escuela de gestión privada de Ventanilla durante la
pandemia, y en correspondencia, se delimitaron dos objetivos específicos:
explicar los aspectos vinculados con el aprendizaje organizacional y examinar las
prácticas de directivos y docentes que contribuyen o limitan su desarrollo. La
investigación es de tipo cualitativa y se trabajó con dos categorías de análisis: la
primera, los aspectos del aprendizaje organizacional (dimensiones, elementos y
fases); y la segunda, las prácticas que contribuyen o limitan el aprendizaje
organizacional. También se utilizaron dos técnicas para la recolección de
información: la entrevista y el análisis documental. Se entrevistaron a dos
directivos y cuatro docentes de una institución educativa y también se analizaron
dos de sus principales instrumentos de gestión: el Proyecto Educativo Institucional
(PEI) y el Plan Anual de Trabajo (PAT). La información recogida se analizó con
matrices de organización de información y se aplicó la triangulación. Finalmente,
luego del análisis y discusión de los resultados, se identificó la existencia de
algunas dimensiones, elementos y fases del proceso de aprendizaje
organizacional y las condiciones que lo facilitan para lograr el crecimiento
institucional en lugar de obstaculizarlo. Con esto, se puede sugerir que el
aprendizaje organizacional se encuentra en un desarrollo inicial que requiere ser
consolidado a través de la formulación de políticas institucionales que favorezcan
el aprendizaje y fortalezcan la capacidad interna de la organización para aprender
continuamente en el marco de una cultura orientada al aprendizaje, al trabajo en
equipo, a la mejora continua y a la participación de todos los miembros en el logro
de los objetivos.
This research focuses on organizational learning as an essential aspect for organizations not only to survive, but also to continue progressing in an increasingly competitive and constantly changing environment. The general objective was to analyze how organizational learning occurs in a privately managed school in Ventanilla during the pandemic, and accordingly, two specific objectives were defined: to explain the aspects related to organizational learning and to examine the practices of managers and teachers that contribute to or limit its development. The research is qualitative and worked with two categories of analysis: first, the aspects of organizational learning (dimensions, elements, and phases); and second, the practices that contribute to or limit organizational learning. Two techniques were also used to collect information: interviews and documentary analysis. Two managers and four teachers of an educational institution were interviewed and two of its main management instruments were also analyzed: the Institutional Educational Project (PEI) and the Annual Work Plan (PAT). The information collected was analyzed with information organization matrices and triangulation was applied. Finally, after the analysis and discussion of the results, the existence of some dimensions, elements and phases of the organizational learning process and the conditions that facilitate it to achieve institutional growth instead of hindering it were identified. With this, it can be suggested that organizational learning is in an initial development that needs to be consolidated through the formulation of institutional policies that favor learning and strengthen the internal capacity of the organization to learn continuously within the framework of a culture oriented to learning, teamwork, continuous improvement, and the participation of all members in the achievement of objectives.
